Transformation Engagements / Programs (2016 – 2020) In late 2016, the Talent Innovation & Design Lab was launched as a means to drive innovative thinking into our Talent Acquisition organization. This Innovation CoE team helped to radically transform Cognizant’s talent acquisition organization across the Americas. Sample of Programs Managed (Not all inclusive):

Improved Analytics & Insights: Led a project team of TA data analysts responsible for designing and implementing Talent Analytics & Insights capability across the Americas. Transformed disparate and unreliable data reporting from archaic (manually created) files to interactive on-demand dashboards.

Increased Hiring Efficiency through Recruitment Funnel Analysis: Conducted quarterly audits of total recruitment workflow to identify gaps, make recommendations, and improve hiring workflow.

Implemented Candidate Experience (CX) and NPS Survey Tracking: Designed and launched CX and NPS surveys to gauge, track, and measure recruiter performance. The program helped to improve our overall candidate engagement and served as a core KPI for assessing recruiter YEA performance.

Co-Developed D&I Recruitment Strategies: Designed and developed comprehensive research for Cognizant’s Management Recruitment D&I hiring efforts.

Developed Persona-Based Hiring Analysis for Targeting Top-Talent: Led a Talent Persona mapping program to understand the core competencies and attributes that make up Cognizant’s most successful hires. The information was used to baseline how Cognizant defined quality-of-hire, as well as influenced our talent sourcing and candidate engagement approach.

Introduced Automation to Improve Reference Checking Turn-Around-Time (TAT): Program managed the selection and implementation of automated reference checking solution to enhance the hiring process, reduce bias, and shorten time-to-fill. Improved reference check TAT by 35% (from 7 days to 48 hours). Automation efforts created a new candidate source, improving lead flow by 30%.

Enhanced Job Descriptions powered by AI and Data-Science: Led the team responsible for evaluating, selecting, and integrating a new TA platform for enhancing job descriptions. The goal was to understand candidate search behavior and offer hiring teams guidance for improving job descriptions

(both content and language) to attract diversity candidates. Results: Job description quality improved and overall AI-JD scores increased from 43% to 90%+ within one month of program’s launch.

Established Talent Intelligence Capability for Driving Talent Strategy: Operationalized a scientific approach for delivering Talent Intelligence. Created ability to map industry talent, migratory trends in talent, hot locations for Digital Talent, identify compensation patterns, understand our target audience significantly better through tools like Talent Neuron (GARTNER) and Talent Insights (LinkedIn)

Increased LATAM’s ATS Adoption by 347% through Gamification Program: Gamified systems usage across Latin America to reduce compliance issues and improve data quality and reporting. Achieved a 347% improvement in team’s systems usage within six months of program’s launch.

Reimagined Talent Acquisition Learning: Led a project team responsible for launching “SPARK” - a modernized learning approach for Cognizant’s Talent Acquisition organization. This program included talent intelligence insights, monthly TA Insight newsletters, “5-minute Video-Sprints” covering best- practice on sourcing strategies, talent engagement, candidate experience, TA tools, etc.
