Key Achievements:

Talent Planning & Acquisition

With a focused approach on mapping internal capabilities during various instances of business restructuring and planning, lead the project of carrying out talent mapping of employees across various divisions of Essar Oil and doing placement fitment to optimize the internal skills sets and then sourcing from the external markets to compliment the inherent capabilities. Responsible for at least 3 of these restructuring and change management processes over the last few years, which included effectively managing the transition of knowledge through processes (MoC model) and personnel.

Lead the manpower planning of the Refinery & Refinery Expansion from 10.5 to 20 MMTPA.

Manpower Planning for E&P, CBM Raniganj for 370 wells.

Business optimization through organization restructuring resulting in manpower reduction at E&P, CBM Raniganj. Total 100 employees exited in senior, middle and junior management cadre.

Preparation and signing off new organization structure by Line Managers at Refinery.

Prepared the concept note on the Essar Real Estate Business with mapping of the organization structure of the all the major Real Estate companies in India.

Prepared the “External Talent Map” for the new business initiatives which was highly appreciated by Vice Chairman of the Essar group.

Recruited senior management professionals for the existing businesses like Steel, Shipping, Oil, Construction and upcoming businesses like Telecom, Realty and Petrochemicals etc.

Recruited the senior management staff for Essar Oil Ltd., Refinery and Corporate office positions before the start of the Jamnagar Refinery in 2005 without a single payout to Consultants.

Recruited the manpower for Refinery Expansion, Petrochemicals and Marketing division, reducing the overall turnaround time by 50%.

Worked out a unique commercially savvy deal with jobsites for all Essar businesses, along with an aggressive branding strategy in the sites.

Talent Management

Defining Career Paths for GET/DET in Refinery through Career Ladders.

Competency Mapping: Technical and Behavior competencies identification for each positions and the individual role wise assessments – SAKSHAM (Competency assessment)

Identification of the key critical positions and succession planning. This also included designing system for effective talent mapping and monitoring including Role rotations and developmental initiatives for Senior Leadership

Leading 3x3 Matrix evaluations based on Performance and Potential of Middle and Senior Management at Refinery & E&P. Mapping of Hiper Hipos and designing developmental programs for emerging talent and high performers

Carrying our periodic Coaching sessions for the emerging talents and designing and monitoring systems in place for effective mentoring of high potential talent

Implemented Thomas Profiling including HJA & PPA – Psychometric profiling of Person fitment to a job

Lead various Team building Interventions across functions to enhance cohesive working at Plant level

Implemented the initiative of carrying out Career planning discussions (Career Desk) with select group of employees as a Pilot project. This project was facilitated by an external consulting agency and guided by an accomplished faculty from IIM-A. Participated in the design of the process, sat in on the discussions as a panel member, and drafted the workbook comprising of comprehensive developmental interventions for the incumbents’ aspirations.

Talent Development:

Preparation of E&P and Refinery training calendar for the whole year with focus on Technical, behavioral and HSEF trainings for Leadership development as well as Middle Level Managers and Plant Engineers

Facilitated execution of Technical Trainings identified by different departments.

Developed the policy on Vocational Training at Essar Oil Ltd., Refinery.

Facilitated & executed onsite technical training program for other refining companies like MRPL & BPCL with revenue generation of more than Rs 1 crore for the company.

Performance Management

Certified on eCompass – comprehensive performance management tool along with other cloud based Human Capital Management Solutions (HCM) which is offered by Success Factors as part of its Business Execution Software solutions using the Software as a service (SaaS) model.

Coordinated, at Refinery, the smooth transition of Performance Management system from paper to online system. This comprised of the first stage of transition of PMS being automated in 2008 followed by the institutionalizing of e-compass in 2010, a customized PMS suite by Success Factors (now acquired by SAP)

Trained Managers and employees on the new PMS suite across Refinery

Managed Performance Reviews which included Quarterly Reviews, Half Yearly Developmental discussions and the final Annual Performance Reviews including Goal setting and KPI monitoring

Coordinated first time implementation of Balance Score Card Methodology while hand-holding Managers and functional heads on designing Scorecards for their functions and their teams.

Managed the Appraisal review metrics while carrying out analysis on Vitality Curve (Bell curve or Stack Ranking)

Lead the Leadership Performance reviews through a customized model of 360 appraisals

Contributed towards the designing and monitoring of APR rewards and incentive scheme (PLI – Performance Linked Incentives)

Lead the MDG assessments (customized version of Assessment Centers) especially designed for identifying Promotion processes across Senior, Middle and Junior Management (Technical /Support) including coordinating SHL assessments (psychometric assessments)
